Why Are Salaries Treated As State Secrets?

It's a golden rule in most Kenyan businesses that salaries must be kept secret. Except for a few heretics it is almost universally accepted that mayhem would ensue in the workplace if people knew what their co-workers, their managers or – gasp – the CEO was making.

Making salaries open inside a company instead seems like a wild idea sure, but it makes a lot of sense and
brings advantages for both the workplace and for its people. Read on to see why.



There are three major reasons why secret salaries are silly:

  • It frustrates employees because any unfairness (real or perceived) can't be addressed directly.
  • They're not secret anyway. People talk, you know.
  • It perpetuates unfair salaries which is bad for people and for the organization

If Kimani over in Accounting is making twice a month than I am and the CEO is making 22 times what I'm making, then hopefully there's a good reason for it – one that I as an employee am entitled to know and capable of understanding. So why are salaries treated as state secrets?

The main reason may precisely be that they're not currently fair and therefore making them open seems dangerous to many workplaces. Maybe Kimani is making more than me, not because he does a better job, but because he drives a harder bargain when it comes time to negotiate salaries. Or sucks up to the boss. Or has some pictures from the last christmas office party showing the Director of Finance and an intern in… never mind. That doesn't seem fair, does it? We can all agree, I think, that it makes much more sense to determine salaries based on people's value to the company.

I have worked at two different companies where salaries were secret and guess what: They weren't. Most people knew what most others were getting. In one company I consulted for, the IT department had even found the Excel spreadsheets HR kept the salaries in. They knew what everyone was getting.

And here's the problem: If Kimani's salary is (unfairly) higher than mine, and secret, I can't complain to my manager about it because I can't admit that I know about it. When a company sets up a situation where people can see the unfairness but can't address it directly, or even discuss it openly, they're rigging the system for maximum frustration.

Companies must attempt to pay their people as fairly as possible. You might think a company should try to pay people as little as possible, but companies who subscribe to that philosophy must be prepared to steadily lose all their good employees to competitors willing to pay people what they're worth. A company must attempt to pay each employee a fair salary, ie. one that matches the employee's skills, the market average and other employees inside the company. In other words, the company itself has a vested interest in keeping salaries fair, and keeping salaries secret makes that nearly impossible.

I believe on a very fundamental level that openness is better than secrecy, in life and in business. I'm not naïve enough to share all information all the time, but my chosen approach is "Let's make everything open by default and only make those things secret that absolutely need to be".

Would I share my list of prospective clients with my competitors? Nah. Would I share it inside the company? Heck, yeah!

You’ve written Your CV, Now Maximize Its Results.

Part of my job as a Human Resource officer is to advise people on job searching strategies and frankly people have been failing in this aspect. By now you get it:

If you want to land an interview — let alone a job offer — you need a winning CV. Fortunately, you already
have one and are fairly certain it’s strong enough to put you a step ahead of the competition. Or so you think.

Not so fast. Sure you’ve got a knockout CV, but do you actually know how to use it? Unfortunately, most job seekers don’t, as I came to realize a few days back. I got around three calls in one day from different people asking me if the CV they had placed over 6 months ago with our firm had yielded any results.

My question to them was, had you called us within that period to ask about the position you were looking for? The answer of course was no they had not.

Nine out of 10 job seekers do very little with their CV hoping that their dream employer will come looking for them or drop from the heavens like manna.

Just like a hammer, a CV is a tool that can help you get the job done. But if the hammer sits in a toolbox unused, it’s worthless. Your CV, sitting on your desk or in your computer, will do little for you unless it lands in the hands of decision makers. While working with thousands of job seekers, I have seen firsthand which CV strategies significantly increased the number of interviews her clients received.

•Include the position’s job title and any reference code or number provided.

•Ensure that your CV mimics keywords used throughout the job description.

•Make changes if the CV does not already highlight a key skill area mentioned in the job description.

•If you’ve found a job target, contact friends, family, colleagues and references to ask if they know anyone connected to the company

•Most employers now require job seekers to apply online, through e-mail or various application processes which means you follow instructions.

•Identify 25 to 100 companies where you want to work and mail your CV and cover letter directly to them, even though they may not be hiring

•Consider using a phone book to identify target employers

A strong CV, taking advantage of effective job search techniques and following up are what will help you pull ahead of your competition. Then you’ll open many doors to attractive positions that fit your skills and interests.

Do not wait for 6 months or more to follow up on a lead. A HR Manager always remembers people who can match their CV. In addition, get interview skills if you feel that you are wanting in that area.

It will only serve to help you getting a job if you work hard at the job searching process.

Big Salaries And Doing Nothing?

Last Easter, Leah who has lived the better part of her life in the city studying and now working as a corporate communications officer was conversing with her father, a retired primary school teacher.

The topic was the stuff many Kenyans dread to discuss more so in the presence of people perceived to be implicitly asking for “somethin” — salaries.

“You people nowadays are paid a lot of money compared to when we were working in the 1980s,” the father
began.

“But it appears to me these huge salaries are not being utilised in the right manner… to do great things we can see,” he said.

“But see, dad, the cost of living has gone up today, unlike your days when everything was cheap including land,” said Leah.

True, the father and the daughter had a valid point, yet the truth could be relative.

True, today the incomes are higher than those of the 80s.

However, there seems to be a paradox of sort as in times when salaries are at all time high, the earners are highly indebted, there is little to see of it.



Chances are he has a car loan to pay, social obligations to meet like church contributions, weddings, harambees and related stuff. In addition, school fees, rent, and medical care have to be paid for.

When all the expenses are added up, they exceed the income.

It's the paradox of our time: A person earning about Sh10,000 in the 80s could have been less indebted than the person earning Sh80,000 today.

But what about the prevalent notion that the so big salaries are actually doing little?

According to Mathew Osondo, a personal finance expert, it is not that the huge salaries are doing so little, but it is simply that things have changed and society's outlook about possessions and wealth has also changed.

“In the 80s, a mere junior clerk earning about Sh9,000 could buy a piece of land, construct a modest semi-permanent house and own possessions like cattle and manage a family comfortably unlike today where even employed young men earning up to 100 times are seen to be unable to accomplish such feats,” he says.

Recently, the media was awash with news of indicators of the demise of the traditional family institutions as founding a family today is increasingly unaffordable.
